Lead Analyst, Clinical Talent Insights

The Lead Analyst for our Clinical Talent organization will lead reporting and business insights for our Clinical Talent organization; track how anesthesia providers move from first contact to first day across recruitment operations, anesthesia academic programs, and large-scale hiring events. You’ll find out what is working, explain why, and help leadership decide where to invest.

This is not a design and systems-configuration role. The tools matter, but the job is to understand organizational operations and goals to inform actionable outcomes. If you're energized by turning data into decisions — more than just dashboards — this role is for you.

This is a hybrid role and requires residency in the Dallas/Ft Worth or Denver Metro areas

What You’ll Do

  • Reporting
  • Own monthly, quarterly, and annual pipeline reporting, pulling data from our ATS, HRIS, and Prodigy training program systems. Maintain the dashboards leaders rely on for a timely view of the clinical talent pipeline
  • Standardize key metrics — conversion rates, day-to-start, program yield, cost-per-hire, and event ROI — so the organization uses them consistently
  • Build and maintain dashboards for our regional clinical training coordinators, including O.R. training scheduling, clinical educational requirements tracking, and program demand and supply slot management
  • Create reusable presentation and reporting templates that raise the bar for how the team communicates data
  • Talent and Training Insights & Recommendations
  • Analyze recruiting, academic program, and event data to explain where candidates are converting, where they stall, and why
  • Move beyond reporting what happened to recommending what to do about it — where to add recruiting capacity, which programs and events to change to maximize ROI, and where the talent pipeline is at risk
  • Forecast hiring and staffing needs and help leadership evaluate options and program effectiveness
  • Partnership with Recruiting, Academic & Event Leaders
  • Work alongside recruiters, academic affairs, and event teams as their go-to partner for data and decisions
  • Lead projects from framing the question through delivering a recommendation
  • Help stakeholders ask better questions, not just get faster answers
  • Build clear, concise presentations that turn findings into a story and a recommendation
  • Market & Industry Context
  • Track anesthesia workforce trends, Physician, CRNA, and CAA supply and demand, and compensation movement
  • Bring external benchmarks and survey data into internal analysis to test assumptions and show how USAP compares
  • Flag emerging trends in clinical staffing, academic pipelines, and event-driven recruiting that could affect our strategy
  • Required Qualifications
  • 5+ years analyzing or reporting on recruiting, talent acquisition, workforce planning, staffing, HR, or healthcare operations data
  • Built reports or dashboards that leaders used to make hiring or staffing decisions (Excel, Power BI, Tableau, Workday, or ATS reporting)
  • Hands-on experience with pipeline or staffing metrics such as conversion rates, time-to-fill or days-to-start, headcount, and demand forecasting
  • Experience presenting findings and recommendations to leadership
  • Strong research skills, including finding and applying external industry data
  • Bachelor’s degree in business, Analytics, Human Resources, Healthcare Administration, or a related field, or equivalent professional experience
  • Preferred Qualifications
  • Experience in healthcare, physician or provider staffing, or clinical workforce planning
  • Exposure to anesthesia, CRNA, or SRNA market dynamics
  • Experience supporting academic or early-career pipeline programs, or recruiting events
  • Working knowledge of SQL or similar tools to pull and validate data independently
  • Comfortable using AI tools to speed up research, analysis, and drafting
  • Proficiency in PowerPoint or Google Slides for leadership-level presentations
